Unsuccessful recruitment is a costly affair – how to avoid it?

Table of contents

Unsuccessful recruitment is a costly affair—and not just in terms of money. A ManpowerGroup report shows that 59% of Polish employers struggle to find candidates with the right skills. This places Poland above the European and global average, and the IT industry is one of those facing the highest risk of recruitment failure.

What is unsuccessful recruitment and what does tt cost?

Unsuccessful recruitment is more than just an empty position. A company loses the time and resources it invested in the process. The process has to be started again, which burdens the team, lowers project efficiency, and generates additional expenses.

According to Randstad Poland’s calculations, an unsuccessful recruitment for a senior programmer can cost a company tens of thousands of zlotys. This sum is made up of:

  • Recruitment costs (job ads, the working time of the recruiter and manager).
  • Team burden costs (increased overtime, decreased productivity).
  • Lost profit costs—this is the largest portion of the expenses, making up 77% to over 86% of the total cost of a vacancy. In the IT industry, where salaries are high, the lost profits are the highest.

Why is this happening?

The Polish job market is grappling with several challenges:

  • Lack of skills and high expectations—Employers indicate a shortage of candidates with appropriate experience, and their financial expectations are often too high.
  • Specialization versus broad skills—Currently, programmers have become highly specialized, while the market expects them to have broad expertise. Employers need specialists who are knowledgeable in back-end, front-end, databases, cloud, and AI, and who are also communicative.
  • Competition from big cities—Young specialists are migrating to larger cities like Warsaw, Gdańsk, and Krakow, which causes smaller cities to lose their competitiveness.
  • A candidate’s market—The IT industry still shows signs of “pampered” candidates. They often don’t want to talk directly to clients and avoid developing full-stack skills or learning AI, even though it could significantly increase their efficiency.
